Burnout and Organizational Citizenship Behavior

Abstract

Introduction. Although there is evidence about the relationship between burnout and organizational citizen behavior (OCB) with the leadership of supervisors, group cohesion and the degree of structuring and perceived competence on work processes, there is limited information on the comparative effects of these variables or relationships between them. Given the prevalence of problems associated with chronic stress, the relationship between burnout and OCC is especially interesting. Objetive. Evaluate the relationship between burnout and organizational citizen behavior in the clinical staff of two hospitals, considering the influences of transformational leadership of supervisors, group cohesion and role clarity on the two previous variables. Method. Technicians and clinical professionals participated in the study by answering a written questionnaire. Exploratory and confirmatory factors analyzes were performed on each sample, to subsequently evaluate a proposed structural equation model based on published evidence. Results. A total of 667 surveys were obtained with valid responses (N1 =292 and N2 = 375). In one of the hospitals, a moderate significant covariance was found between burnout and OCC (-0.302**) and in the other, no relationship was found (-0.105). It is also notable that Cohesion had the greatest influence on OCC in both hospitals (0.508*** and 0.358***) and that Role Clarity influenced OCC, but not burnout. Discussion.Burnout would not always have a significant influence on OCC, and the differences between hospitals allow us to assume that the relationships are affected by unobserved intervening variables. Additionally, the existence of different patterns of influence suggests that interventions should consider on the specific situation of each institution.
